This thesis aims to analyze the relations between job characteristics and job satisfaction targeting Chinese employees who work in Chinese corporations and Korean corporations in China, and to compare what differences there are between those employees in order to improve their job satisfaction. For this purpose, this thesis carried out literature reviews and empirical studies at the same time.
There are 5 factors consisting job characteristics such as skill variety, task identity, task significance, autonomy and feedback. Dependent variable is job satisfaction. In addition, the nationality of corporation considered as the moderating variable.
Survey was carried out according to the proposed research model. Frequency Test, T-test, Factor Analysis, and Regression Analysis techniques were performed with SPSS PC/ 16 program.
The results of this thesis were summarized as follows,
First, task identity, autonomy and feedback have positive effects on job satisfaction. Chinese employees’ job satisfaction will be higher if task identity, autonomy or feedback is higher. Aslo, work tenure can affect employees’ job satisfaction.
Second, comparing Chinese corporations with Korean corporations as groups, the degree of education, work tenure, job position, autonomy and feedback have some positive effects in Chinese corporations. However, only autonomy and feedback have positive effects on Korean corporations. On the other hand, if consider the different nationality of corporation as the moderating variable, the results show that when skill variety, task identity and task significance is low, the level of job satisfaction of employees in Korean corporations are higher than Chinese corporations. Inversly, when these three factors are higher than a certain level, the level of job satisfaction of employees in Chinese corporations are higher than Korean corporations. That is to say, moderating effects of nationality of corporation between job characteristics and job satisfaction were verified in this study.
