With increasing number of private kindergartens in the past 30
years that China has been in market economy, the problem of teachers` frequent turnover begins to be more and more increasing, which will influence on children and the teaching quality.
In order to achieve the purpose of this study, this research is based on the teachers from private kindergarten in Beijing, and analyses influence of economy and management system on turn over intention.
First, what is the present situation of teachers` turnover in private kindergarten in china?
Second, what is the relationship between diverse personal backgrounds of the teachers and their turnover intention?
Third, what is the relationship between the teachers` job satisfaction and their turnover intention?
The author goes to extreme to investigate 160 teachers from 30 private kindergartens in Beijing from September 5th to September 15th in 2012. Total 125 copies were used in this study. The research adopts SPSS package for various statistical analyzes. Followings are the results of this study based on the analysis.
First, there are 898,522 full-time teachers and 15,245 past-time teachers in private kindergartens in China from the data announced by education ministry of China in December, 2009. But, the insufficient number reaches 30,000 in contrast to the increasing number of the children. More than 50% of teachers have the mind of turnover, some of whom are leaving if only the new job could provide a little higher salary. Dissatisfaction with the job leads to teachers`s ternover directly and this tend is popular with present teachers. The phenomenon can be relieved by establishing a proper system.
Second, according to t-test and f-test, this thesis analyses influence of diverse personal backgrounds on teachers` turnover in private kindergarten. The results show as following Salary satisfaction is influenced by reemployment directions. Satisfaction of social judgment is influenced by salary components. Satisfaction of human relationship is influenced by the age or the education backgrounds. Satisfaction of laws and regulations is influenced by the salary components. Satisfaction of training opportunity is influenced by their experiences and reemployment directions.
Third, on one aspect of social economy, salary satisfaction has a relationship with teachers`s turnover intention. On the other aspect of management system, human relationship, judgment and training opportunity have relationship with the teachers`s turnover intention.
Regarding to the results above, this thesis comes to some solutions in order to balance the education development of kindergarten and improve quality of personnel administration.
First, provide material award for the excellent teachers and material guarantee for all teachers to satisfy their living needs.
Second, intensify democratic consciousness and establish the atmosphere of interview, discussing and comfort human relationships.
Third, guide the teacher to join in kinds of decisions in case that the head of kindergarten makes unjust treatments and decisions with his dictatorial ruling.
Fourth, provide more and more training opportunities for the teachers. The new need considerable practices and learning to accumulate their knowledge. The old need many auditing opportunity to learn further. Combine of long term training and short term training will reach maximum efficiency of training in order to avoid wasting of reduplicative and improper trainings.
