While learning transfer is drawing attentions recently as a result of human resource development, studies previously done are limited to standardization and certain formal learning that do not effectively reflect development of learning transfer in actual working environment, which has been pointed out as a problem. Therefore informal learning, which is known to take a great portion of actual learning, is considered as an alternative. Especially, unlike formal learning where learning environment and actual working environment are different, informal learning is characterized by real time application into practice. Therefore, predicting the level of informal learning as a precedence factor to predict learning transfer will extend the scope of human resource development which has been limited to formal learning and it will be significant to identify the result of human resource development that reflects the actual working environment. Existing studies on informal learning focused on the effect of informal learning; and studies on the factors that promote or hinder interaction between informal learning and learning transfer were very limited. Therefore this study uses conceptual model of how managers develop proficiency(2003) in which Enos, Kehrhahn and Bell(2003) explained informal learning process as a model of learning transfer, to examine control factors in relationship between informal learning and learning transfer. These models emphasize 'interaction' as an important factor when informal learning is transferred as learning. Also, this study supports that interaction variable is an important factor that explains relationship between informal learning and learning transfer among organization members. In this context, it is significant to identify relationship between informal learning and learning transfer through informal network that can identify the direction of the flow of knowledge within organizations as well as interaction among the members. Informal network is hard to categorize and measured usually by using 'Social work Analysis' that analyzes social phenomena according to network structures; individual centrality degree is an indicator to identify individual relative position within organizations and it can analyze direct effect on learning result and learning transfer. Based on these previous studies, this study uses Social work Analysis to identify control effect of individual centrality degree in informal network within organizations in terms of relationship between informal learning level and learning transfer and sets the following research problems: Research problem 1. Does informal learning level significantly predict learning transfer? Research problem 2. Does centrality degree in informal network(information interchange network, advice network, friendship network) control relationship between informal learning level and learning transfer? For this study, 69 people working in the medical department in an organization A located in Seoul were selected through purposive sampling to conduct a survey. For statistical analysis, correlation analysis, regression analysis and moderated regression analysis were conducted; and Miner was used for centrality degree analysis. The followings are the study results: First, informal learning significantly predicts learning transfer. Such result proves the model by Enos, Kehrhahn and Bell; it indicates that learning with others, external exploration and reflection are effective for real time transfer to work within organizations. Second, the control effect of centrality degree on informal network in relationship between informal learning level and learning transfer did not show significant interaction therefore it was rejected. It was contrary to the existing previous studies and two things can be assumed. Centrality degree on information interchange network and that on advice network were introduced as predicting variables which were found significant(p<.05); therefore it is likely to be predicting variables, instead of control variables, on learning transfer. Another assumption is that centrality degree on information network does not play a role of moderate in relationship between informal learning level and learning transfer. Since information learning itself is learning through interaction with other, it can be assumed that there is no effect of controlling position of centrality degree on informal network. Such result is not consistent with the existing studies in which centrality degree on informal network was measured by self-; however, the result is due to difference in measuring means. Significance of this study is that it used centrality degree on informal network as a variable to measure 'interaction with others' variable which had been measured by self-; and it overcame the issue in measuring learning transfer by self- which caused common method variance(CMV), through multi-source evaluation. Also, the practical significance suggests that the scope of learning transfer, an HRD concept should be extended to informal learning; and institutional and cultural foundation should be formed on organizational level, to promote informal learning among organization members. And, limitations and suggestions of this study are as follows: First, to overcome generalization of the study subjects, following studies should be repeated with new samples. Second, since smaller sample size for moderated regression analysis is likely not to be significant, it is necessary to consider ways to increase sample size and power of test. Third, the interpretation should be carefully made on the study result in which ability of explanation on the main effect on informal learning level and learning transfer was low. Fourth, not as part of the model by Enos, Kehrhahn and Bell(2003) but for more in-depth positive research, various variables that can affect informal learning and learning transfer should be considered. ,韩语毕业论文,韩语论文题目 |
