Abstract The Effect of Leader-Member Exchange on Psychological Ownership - The Mediating Effect of Organizational-Based Self-Esteem - Koh Byoung-Ki Department of Business Administration The Graduate School Sejong University This study aims to examine the leading variables of psychological ownership which is both organizational-based and job-based. It specially focuses on the mediating role of organizational-based self-esteem. For this purpose, four main research questions were developed on how these variables are related to each other. I investigate the effect of LMX on organizational-based self-esteem and psychological ownership. In addition, I explain the effects of the mediating role of organizational-based self-esteem between LMX and psychological ownership. To accomplish research objective, this study collected data by questionnaire method from 316 employees in Seoul metropolitan area. Techniques used in analyzing data were multiple regression analysis and Sobel test. SPSS 19.0 for Window program were applied in the analysis, too. The summarized results are as follows. First, it is found the significant relation between LMX and organizational-based self-esteem. It means that LMX variable is an important factor in explaining the effects on the organizational-based self-esteem. Second, it is shown that organizational-based self-esteem positively affects organizational-based psychological ownership and job-based psychological ownership. The results from empirical analysis indicate that organizational-based self-esteem is one of the important leading variables. This result is noticeable, considering previous studies. Third, the finding describes that LMX affects organizational-based psychological ownership and job-based psychological ownership. The finding suggests that LMX is one of the important leading variables, too. Finally, organizational-based self-esteem has mediated effects on the relationship between LMX and psychological ownership which is both organizational-based and job-based This study offers both theoretical and practical implications to leadership and psychological factors of employee by suggesting that LMX and organizational-based self-esteem could be critical in enhancing organizational-based psychological ownership and job-based psychological ownership.
