The purpose of this dissertation is to analysis the influence of LMX on organizational commitment, organizational citizenship behavior, and entrepreneurial behavior when the LMX is mediated by psychological ownership among IT industrial managers in Korea and China. By examining the IT industry that represents the era of the Fourth Industrial Revolution, I will lay the groundwork for establishing a human resource management system that is useful for survival and development of companies and organizations in the present and future. In addition, this study has started to establish the basis of how to make cooperation between heterogeneous human resources in order for companies to gain competitiveness in a world narrowed by global network formation. In view of the characteristics of IT companies and the effectiveness of global coordination, the main research point is to grasp the effective how to link existing preceded systems in order to derive the entrepreneurial behavior of organizational members. In order to achieve the purpose of this study, I used LMX, psychological ownership, organizational commitment, organizational citizenship behavior, and entrepreneurial behavior as the main variables, and suggested implications based on the results of the study as follows that ; First, LMX has a significant positive(/) effect on psychological ownership, so that the friendly relationship between organizational members has a positive effect on the psychological ownership of the organization. Second, psychological ownership has a positive(/) influence on organizational commitment and organizational citizenship behavior. This thesis, therefore, suggests that the psychological ownership of the members has a significant effect on the members' commitment to the organization or the citizenship behavior. Third, organizational commitment is negative(-) effect by entrepreneurial behavior. The results of the analysis show that organizational commitment has a negative effect on entrepreneurial behaviors if it is deeply involved in personal reasons. As a result, it can be concluded that the purpose of the corporation needs to fully embrace the individual one. Fourth, organizational citizenship behavior appears to have a positive effect on entrepreneurial behaviors, the results of the analysis of the study showed that continuing human resource management that promotes existing organizational citizenship behaviors is useful for driving entrepreneurial behavior. Fifth, in this study, I analysis that psychological ownership has a positive effect on the mediating relationship among the LMX, organizational commitment and organizational citizenship behavior, and psychological ownership has a positive relationship with organizational commitment and organizational citizenship behavior in the general relationship between the members. Sixth, organizational commitment and organizational citizenship behaviors have a positive effect on the mediating relationship between psychological ownership and entrepreneurial behavior. In this study, it was analyzed that organizational commitment and organizational citizenship play a useful role in psychological ownership manifestation as entrepreneurial behavior of members. This dissertation was conducted to middle managers of Korea and China IT industry, and presented the above suggestions by conducting empirical analysis. However, the subject of research is not general and there is a limit to claiming a clear generalization. Because of the study of human resources with different countries, it was difficult to verify the identity and it was insufficient to provide statistical validity. But conducted a basic analysis of heterogeneous human resources through multiple comparative analyzes. It is necessary to ensure the conceptual and numerical identity by making further researches between countries like this one in the future to make more meaningful. Since the subject of this research is not a universal subject, it is difficult to carry out studies that have sufficiently overcome the cultural, regional and linguistic environment, and the sufficiency of the demand and requirements for the research, and from the selection of question items to the actual investigation, it was not easy. In order to conduct research in consideration the global market, it was a research that needed professional insight into the external circumstances of the research, and felt the need for assistance. It is a research that lacks enough parts that it can not necessarily be used, but it is judged that this is a meaningful study that has preceded the research on the field that has not yet proceeded in earnest. It is necessary to continue research in the future.
