We are living in the time of borderless economy. Many companies build a global network for their business and their business stage is whole world. To keep pace with this trend, many multinational companies establish their branch offices and hire local employees in South Korea. The most basic requirement of the employees work for multinational company is English Skill as a business language. Although the employees work for multinational company generally has English skills, all the employees do not have the equal English ability, especially “Oral Proficiency”. Therefore, this study starts from the point of distinct difference in second language (L2) oral proficiency among employees in multinational company.
The purpose of this study is to find out the relationship among L2 Oral Proficiency, Self-efficacy and Job performance and how L2 Oral Proficiency affect two factors, Self-efficacy and Job Performance. The specific research questions are 1) Does L2 Oral Proficiency affect Self-efficacy? 2) Does L2 Oral Proficiency affect Job Performance? and 3) Does Self-efficacy affect Job Performance?
For verifying research questions, two stages of quantitative research and qualitative research were conducted: 1) survey with 136 employees of Multinational Corporation A, 2) focus group interview with 5 employees in upper level English Oral Proficiency and 5 employees in lower level English Oral Proficiency. Analysis tools were used by SPSS 20.0 and Nvivo 10.0.
The findings from the Survey were as follows:
First, there was meaningful difference between upper level L2 Oral Proficiency group and lower level L2 Oral Proficiency group on Self-efficacy. Upper level L2 Oral Proficiency group has higher mean value on Self-efficacy. It means that the level of L2 Oral Proficiency is in direct proportion to the mean values of Self-efficacy.
Secondly, there was meaningful difference between upper level L2 Oral Proficiency group and lower level L2 Oral Proficiency group on Job Performance. Upper level L2 Oral Proficiency group has higher mean value on Job Performance. It means that the level of L2 Oral Proficiency is in direct proportion to the mean values of Job Performance.
Thirdly, there was meaningful difference between high Self-efficacy group and low Self-Efficacy group on Job Performance. High Self-efficacy group has higher mean value on Job Performance. It means that the Self-Efficacy is in direct proportion to the mean values of Job Performance.
Additionaly, there was interaction between upper level L2 Oral Proficiency group and lower level L2 Oral Proficiency group on reactions when they are speaking L2. Lower Level L2 Oral Proficiency group expressed more negative feelings from L2 speaking effect.
The findings from focus group interview as follows:
First, 2 groups separated by the level of L2 Oral Proficiency have different concentrated points when they are speaking English. The people in Upper level L2 Oral Proficiency concentrate on the contents of their words and the way of expression. However, the people in Lower level L2 Oral Proficiency concentrate on Pronunciation and primary Communication.
Secondly, 2 groups separated by the level of L2 Oral Proficiency have different feelings when they are speaking English. The people in Upper level L2 Oral Proficiency have Self-confidence, Satisfaction, sense of Relief. On the other hand, the people in Lower level L2 Oral Proficiency have poor Self-esteem, Flustration, feeling small, and Resentment.
Thirdly, L2 Oral Proficiency differently affects Job Performance of 2 groups separated by the level of L2 Oral Proficiency. The affected factors from L2 Oral Proficiency are divided into 2 sections, Emotional factors and Practical factors. The Emotional factors which affect Job Performance from Upper level L2 Oral Proficiency group are Superiority, an increase of Self-esteem & Self-efficacy and tiresomeness of recurring L2 related requests. On the other hand, the Emotional factors which affect Job Performance from Lower level L2 Oral Proficiency group are a decrease of Self-esteem & Work Morale, comparative Deprivation and Jealousy & Envy to coworkers who have a good L2 Oral Proficiency.
The practical factors which affect Job Performance from Upper level L2 Oral Proficiency group are an increase of Job Opportunities, Preferential Treatment from Coworker, L2 related Service providing to coworkers who have Lower L2 Proficiency, Concentration on work, Communication Advantage, Easy Access to Business Information. On the other hand, the practical factors which affect Job Performance from Lower level L2 Oral Proficiency group are Constraints of Communication, the Limitation of Verbal Reporting, Passive Work Attitude, Needs of additional Time & Efforts on duties, a Forfeit of Work Opportunities and Disadvantage for Pesonnel matters.
Additionally, people in Lower level L2 Oral Proficiency suggested the following ways to easy Communication in English based Multinational Company. The ways are Continuity of English Study, Specifying the Person in Charge, the Performance Assessment based on standard Documents format, Korean Training for Expat, Individual meeting with foreign department head and Translation Service from Interpretor on every Meeting.
The result of research in this study said that there was interaction among L2 Oral Proficiency, Self-efficacy and Job Performance. This Study also found out that how L2 Oral Proficiency affects Self-efficacy and Job Performance and categorized the factors.
This Study could be a help to understand each party which has extinct level difference of L2 Oral Proficiency. Throught figuring out each party’s character, the need on making fare standard for employees’ performance considering employees’ L2 Oral Proficiency. And based on this study, further studies for the affects from L2 Oral Proficiency in working place are required in various Office environments with more samples which are reflecting various characters.
