Ho, &... 21세기 초반에 미국학자 Rousseau는 개별근무협약에 관한 연구를 시작하였다. 개별근무협약이란 조직구성원이 각 개인에 따라 적합한 방식으로 근무 조정을 하는 것을 의미한다(Rouseeeau. Ho, & Greenverg, 2006). 개별근무협약은 전통적인 고용방식보다 개별화된 계약이기 때문에 현제 빠르게 변화되는 경제 환경을 더 반영한다는 점에서 중요한 연구방향이 될 것이다. 본 연구는 개별근무협약과 심리적 주인의식 간의 관계에 있어서 심리적 임파워먼트의 매개역할을 살펴보고자 하였다. 이를 위하여 우선적으로 개별근무협약, 심리적 임파워먼트, 심리적 주인의식에 관한 선행연구를 토대로 하여 연구 모형 및 가설들을 설정하였다. 연구 가설들을 검증하기 위해서 중국기업의 종업원을 대상으로 조사했으며, 설문지 315부를 배표하여 총 282부의 유효한 데이터가 사용되었다. 분석도구로는 SPSS 21.0을 이용하여 빈도분석, 요인분석, 타당성, 신뢰도 검증, 상관관계 분석과 회귀분석을 실시했다. 연구 결과를 살펴보면 개별근무협약은 심리적 임파워먼트(즉, 의미성, 능력, 자기결정력, 영향력)에 정(/)의 영향을 미치는 것으로 나타났다. 개별근무협약은 심리적 주인의식에 정(/)의 영향을 미치는 것으로 나타났고 심리적 임파워먼트는 개별근무협약과 심리적 주인의식의 간의 완전 매개효과를 보였다. 따라서 본 논문에서 중국 기업의 근로자 대상으로 개별근무협약과 심리적 주인의식 간의 관계에 심리적 임파워먼트가 매개효과를 나타날 수 있는 현상이다.

The objective of this study is to explore the relationship among the idiosyncratic deals and psychological ownership under environment of strong psychological empowerment control. This analyses tested a mediation model consisting of psychological ownership as the dependent variable, idiosyncratic deals as the independent variable, and psychological empowerment as the mediator. In order to verify the research hypotheses, the date collected from 282 workers in China via an internet survey were analyzed. Data used in the analyses are from the SPSS 21.0. Information Disclosure and other secondary data sources for May 2016. Results of correlation analysis revealed that Idiosyncratic Deals was related to variety of Psychological Empowerment and Psychological Ownership. Results of a series of three-step mediated regression analyses show three major findings. First, idiosyncratic deals is positively related to psychological empowerment. Second, idiosyncratic deals is positively related to psychological ownership. Finally, psychological empowerment mediates the relationship between idiosyncratic deals and psychological ownership.
