본 연구는 청소년지도사의 다문화 역량의 수준과 특성을 파악하고, 조직문화와 임파워먼트가 청소년지도사의 다문화 역량에 미치영향을 살펴보는데 있다. 다문화 역량을 살펴보기 위해 본 연구에서는 문화라는 개념을 확장시켜 문화라는 광의적 차원으로 이해하고 문화적 역량을 이용하여 다문화 역량을 살펴보았다. 총 전국 208명의 청소년지도사를 대상으로 조사하였고, 위계적 회귀분석을 사용하여 분석하였다.
청소년지도사의 문화적 역량의 수준은 5점만점의 3.52점으로 보통 수준으로 나타났으며, 문화적 인식과 태도 수준은 매우 높으나 문화적 지식과 기술에 있어서는 매우 낮은 수준으로 파악되었다.
문화적 역량을 구체적으로 살펴본 결과
1. 조직문화와 임파워먼트가 문화적 인식에 미치는 가장 크게 영향을 미치는 요인은 조직문화의 특성이었으며, 그다음으로 임파워먼트의 역량성과 의미성, 조직의 응집력이 영향을 미쳤다.
2. 조직문화와 임파워먼트가 문화적 태도에 미치는 영향력에서는 임파워먼트의 역량성이 가장 큰 변인이었으며, 다음으로 조직의 특성과 다문화교육지도 및 운영경험으로 확인되었다.
3. 조직문화와 임파워먼트가 문화적 지식및 기술에 미치는 영향력에서는 다문화교육지도 및 운영경험이 가장 큰 변인이었으며, 다음으로 임파워먼트의 역량성과 자기결정권 그리고 조직문화의 응집력 순이었다.
4. 조직문화와 임파워먼트가 문화적 역량에 미치는 영향에서는 임파워 먼트의 역량성이 가장 큰변이었으며, 다문화교육지도 및 운영경험, 그리고 조직의 특성과 리더쉽으로 나타났다.

This article is to examine Korean youth worker’s multi-cultural competence and to analyze the influence of organization culture and empowerment to youth worker’s multi-cultural competence. The researcher has surveyed 250 youth workers and excluded...

This article is to examine Korean youth worker’s multi-cultural competence and to analyze the influence of organization culture and empowerment to youth worker’s multi-cultural competence. The researcher has surveyed 250 youth workers and excluded not answered or not unappropriated survey, then the researcher used total 208 samples. To analyse youth worker’s multi-cultural competence and character statistically, the researcher used SPSS version 23.
Follow the result, Korean youth worker’s multi-cultural competence level revealed mean 3.52, out of 5, which means the korean youth worker’s multi-cultural competence level is normal, cultural attitude and awareness were revealed high level, but cultural knowledge and skill were resulted low level. Also, there was no meaningful differences of competences between sex, ages, scholarships, certification levels, youth centers, and positions. However, there were certain differences, depending on experiences of multi-cultural education and coaching.
The mean of Korean youth worker’s organization culture was 3.42, and empowerment was 3.71, which means Korean youth workers recognize normal level, and they have low level of cohesion in the organization culture. Also, the Korean youth worker’s meaningfulness and competence in the context of empowerment were revealed sufficient level, but their level of self-decision rights and influence were revealed lower level. There were no meaningful differences of cultural competence between social and demographic background, however, the empowerment level was higher when they are older and have more experiences.
To explain the influence of variables to multi-cultural competence, the researcher ran hierarchical regression analysis, and found the character of organization culture influences most meaningfully, and empowerment competence, meaningfulness, organizational cohesion were meaningfully influences respectively. In addition, the empowerment competence was the most influential variable to cultural attitude, and the character of organization was the next influential variable, and lastly, multi-cultural coaching competence and operational experience were influential variable.
Furthermore, the Korean youth worker’s multi-cultural coaching competence and operational experience meaningfully influences cultural knowledge and skills mostly, and empowerment competence, self-decision rights, and organizational cohesion were influential variables respectively.
Lastly, the most influential variable for the youth worker’s level of multi-cultural competence was empowerment competence, other influential variable were multi-cultural coaching competence and operational experience, organization’s character, and leadership.
Follow the results, to enhance Korean youth worker’s multi-cultural competence there should be more training opportunities to promote youth worker’s cultural competences and knowledge. Also, the visions and purposes which youth centers have should be changed or added for multi-cultural youths and society. Lastly, there should be governmental efforts to legislate policies to enhance the youth worker’s duties ability.
